A central tool for change processes
“It is more important than ever to have an efficient tool for following up targets and expertise,” explains Knut Åsebø, HR Director at VARD. The first software pilot from CatalystOne was rolled out in Norway in 2012. Today, more than 700 employees across the world use a uniform and recognised process for employee appraisals. The tool will also make a key contribution to the company’s change processes moving forward.
The shipbuilding company VARD has achieved major national and international growth through mergers and acquisitions for a number of years now. This was one of the factors that placed the need for a common system for holding and following up employee appraisals and succession planning firmly on the agenda. The requirement for a uniform and quality-assured process became even stronger when the company was listed.
“This particular HR initiative quickly became embedded across the entire management group, including senior management,” explains HR Director Knut Åsebø. “We are an international company with offices all over the world, encompassing many different cultures. It was vital to migrate from paper-based processes to a common digital system that clarified roles and made it easy to follow up employees’ targets and skills development.”
Standardised, digital software with bespoke content
After evaluating several suppliers, we chose CatalystOne. “Appraisal Manager from CatalystOne is user-friendly and flexible,” Åsebø explains. “CatalystOne also adopted a clear customer focus throughout the process, delivering standardised software that could easily be adapted to our needs and the content we wished to have for the process internally.”
The 2012 pilot project, involving 50 employees in Norway, attracted very positive feedback. Today, the tool is used by more than 700 employees across the world. “We carried out a thorough cost–benefit analysis before placing our order,” comments Åsebø. “It was clear that the system would become a key tool for introducing common values and processes following a period of strong international growth. It has totally revolutionised our practices,” continues Åsebø. “The new tool has allowed us to implement high-quality appraisals, and will also play a key role in our future succession planning initiatives.”
A key management tool
VARD is competing in an increasingly tough market and will have to embrace major organisational changes. “All managers’ targets will be viewed in the context of the change processes moving forward,” explains Åsebø. “We intend to link these to employee appraisals, which makes the system a pivotal management tool that will allow us to follow up and implement our change objectives.”
Åsebø further points out that the users have welcomed the solution as relevant and credible, in no small measure because the content reflects the company’s values. “The tool has significantly benefited the HR role,” he adds. “It has created close links between HR and the commercial processes, and all management levels have been involved throughout. The solution is now mandatory across the entire organisation, and has also led to our Italian owners taking an interest in what we are doing. These are exciting times.”

It is more important than ever for VARD to have a standardised, value-based and well-integrated management tool that embeds targets and values as key topics in employee appraisals.
With strong growth and offices across the globe, both investors and VARD’s management identified a need for a digital, standardised tool for the Performance Management process.
The company carried out a thorough cost–benefit analysis before placing the order, and, thanks to CatalystOne’s Appraisal Manager, was able to roll out a digital, user-friendly tool for employee appraisals and succession planning, whose content was adapted to the company’s needs.
The system has become an important management tool and has created close links between HR and the commercial processes. It will also be a key tool in the change processes VARD will face moving forward.
